Skilled people leaving: a middle-manager problem

Workshops that help middle managers keep skilled people. In-person, measured, and tied to the specific manager behaviors that drive retention and burnout.

Skilled people leaving when exit surveys say nothing

Your technicians, engineers, or ops leaders keep walking out the door, and the exit survey comes back with "better opportunity" every time. The honest reason is almost always the middle manager and the specific conversations they didn't have in the twelve months before the resignation. Kestryl Edge runs in-person workshops that give your middle managers those conversations as a habit, tied to retention metrics you can watch move.

Who this is for

  • Your voluntary attrition is higher than it should be for your pay band, and your exit surveys aren't telling you why.
  • You know the stay interview is a thing and your middle managers aren't running them.
  • You want a workshop that attaches to a retention number, not a satisfaction score.

Who this isn't for: a team where the real problem is role design or compensation. We'll tell you on the fit call if we think so. The workshop can close the gap between fair conditions and a reason to stay, but it can't paper over the ones that aren't fair.

Why exit surveys fail you

By the time an exit survey fires, the decision is already made, the referral has been offered, and the honest answer costs the person a reference. The useful conversation is the stay interview, three or six or nine months earlier, when the frustration is still a question. The field guide C6 covers it.

The reason middle managers don't run stay interviews is almost never time. It's that they don't know what to ask, and they're worried about hearing an answer they can't do anything with. We teach the specific questions and what to do with the answers.

What actually moves retention

Three capabilities tend to decide whether a skilled person stays through the next cycle. Every mid-career professional is on their own hero's journey; we help your managers do the mentoring work the way it actually matters, not the way the posters say to.

The stay conversation before the exit. Research consistently finds that manager quality is the single largest controllable retention lever. The stay conversation is where that quality shows up. We build it as a habit.

Reading the burnout drivers a manager actually controls. Not the ones a comp plan controls. Not the ones the C-suite controls. The six to eight manager behaviors that make the next quarter sustainable instead of grinding.

Surveying without burning trust. Asking without acting makes it worse. We teach the loop between the question, the follow-up, and the visible change.

How a workshop works

Three stages, measured end to end:

  1. The Leadership Baseline. Before the workshop, we measure manager behaviors tied to retention: real 1:1 cadence, stay-interview rate, response to growth asks. This becomes Phase One of the engagement.
  2. The workshop. In person. Managers practice the stay conversation, the growth conversation, the burnout check-in, the hard moment when a top performer tells you they're thinking about leaving. Research-backed, light on slides, heavy on reps.
  3. The measurement loop. We re-measure right after, at three months, and at six months. Then we track voluntary attrition against the behavior changes. If the workshop didn't move the number, you see it in the report.

Pricing gets scoped on the fit call. Team size, format, and the specific retention problem drive it.

What people have said

"The Krestyl Edge team was incredibly professional, thoughtful, and intentional in their approach to leadership development. They created a welcoming and supportive environment where everyone felt comfortable sharing openly, reflecting, and engaging in meaningful conversations. This was our second time working with Krestyl Edge, and we have seen noticeable growth in our team as a result. What I appreciate most is that their training goes beyond the sessions themselves. The lessons and practical tools have carried over into our everyday work and have positively influenced our team culture." - Valeria Olave

"Great Training with high engagement from our employees with unexpected buy-in very quickly! Thanks again for the time!" - Jake Hahs

"If you want the real deal in EQ and leadership development that isn't run of the mill, you need to call them." - Lindsey Kay

FAQ

Why doesn't my exit survey tell us anything?
Because by the time it fires, the decision is made, and the person already knows the honest answer will cost them a reference. The useful conversation is the stay interview, months before the exit survey. The workshop builds that habit on your middle managers.
Is this a replacement for raising pay?
No. If your comp is below market, fix that first. Our workshop closes the gap between fair pay and a reason to stay. That gap is where middle managers either keep people or lose them.
How does measurement actually tie to retention?
We measure manager behaviors that research links to retention: how often they run real 1:1s, how they handle a direct report's growth ask, how they repair after a bad quarter. Then we track retention and voluntary attrition against those changes over the next two cycles.
What if the problem is organizational design, not the managers?
We'll tell you on the fit call. Sometimes the honest answer is that no amount of manager training will fix a role that is designed to burn people out. We don't take an engagement we don't believe will move the metric.
Does this work for shift-based or technical teams?
Yes. We've worked with manufacturing, operations, and skilled technician teams. The 1:1 looks different when it has to fit around a shift, but the research-backed behaviors transfer.
Will this work on managers who think retention is HR's job?
That belief is part of the problem, and it's a specific thing we address in the workshop. If the manager still thinks that after the engagement, you have a different decision to make. We'll help you make it.

Twenty minutes. We will tell you if a workshop is the right next step for your team.
